Professional agency and collaborative creativity in work-related learning communities

In recent years, working life and professional learning communities have witnessed an increased need for active agency among individual workers and work communities. Continuous changes have compelled workers to engage in continuous learning in and through their work, and to constantly renegotiate their work identities and professional subjectivities – all aspects which underline the importance of individual and collective agency. In addition, active agency is needed for collaborative creativity, a factor increasingly recognised as promoting innovation in work communities. So far, however, there has been insufficient understanding of the ways in which professional agency mediates workplace learning and collaborative creativity in different kinds of work contexts, or of the kinds of resources and obstacles that are most important for productive learning and creativity.

In view of this, the present study aims to investigate how professional agency mediates professional learning and collaborative creativity in different kinds of work-related learning contexts. The study will investigate the manifestations and practices of individual and collective agency, and how agency promotes collaborative creativity in various kinds of human-centred work. The study will further address the resources and obstacles pertaining to agency and creativity in different kinds of work settings.

 The research questions to be addressed are:

1) How is professional agency recognised, practised and used (as an individual and collective endeavour)

by a) young teachers working in comprehensive schools, b) private entrepreneurs working in the field of adult education c) by nurses and doctors in the work communities of a central hospital?

2) What are the most important resources for and constraints on agency and collaborative creativity in the work communities of these professionals?

3) How is agency related to the accounts of workplace learning and creative collaboration provided in the work-related learning communities of these professionals?

Four sub-studies addressing these questions will use different kinds of research strategies:

i) conceptual and theoretical analyses,

ii) longitudinal strategy while collecting data from the same subjects from whom data were obtained in 2001-2003;

iii) cross-sectional comparisons of different groups of professionals. New data collection will take place through open, dialogical interviews with nine young teachers and five private entrepreneurs working in adult education. Pre-existing data sets include data concerning private entrepreneurs, nurses and doctors. In the framework of a subject-centred socio-cultural approach, we shall apply a data-driven methodology in order to capture the entire variance present in the data. However, the conclusions will be reached through abductive approach. A qualitative content analysis and an applied thematic analysis is used in verbal data analysis.

The research will produce innovative theorising on professional agency at work and the conceptualisation of the subject-centred socio-cultural approach. Furthermore, it will afford empirical evidence concerning the opportunities for enhancing professional agency and collaborative creativity in schools and hospitals.

Toimijuus ja yhteisöllinen luovuus työhön liittyvissä oppimisyhteisöissä

 

Työelämän jatkuvat muutokset edellyttävät työntekijöiltä jatkuvaa työssä oppimista sekä ammatillisen identiteetin ja subjektiuden uudelleen neuvottelua nämä puolestaan vaativat työntekijöiltä entistä enemmän yksilöllistä ja kollektiivista toimijuutta ja agenttiutta. Toimijuutta tarvitaan myös yhteistoiminnalliseen luovuuteen, joka on työyhteisöjen innovatiivisuuden lähde. Toistaiseksi meillä on kuitenkin niukasti tutkittua tietoa tavoista, joilla työhön liittyvä ammatillisen toimijuus ja agenttius ovat yhteydessä työssä oppimiseen ja yhteistoiminnalliseen luovuuteen erilaisissa työelämän konteksteissa. Tämän tutkimuksen tavoitteena on selvittää, miten työhön liittyvä ammatillinen toimijuus ja agenttius välittää työssä oppimista ja yhteistoiminallista luovuutta erityyppisissä työkonteksteissa. Tutkimustehtävänä on selvittää, miten yksilöllinen ja kollektiivinen toimijuus ilmenee ja miten se on yhteydessä oppimiseen ja yhteistoiminnalliseen luovuuteen erityyppisissä ihmiskeskeisissä töissä. Lisäksi tutkitaan, millaisia ovat toimijuutta ja luovuutta edistävät tekijät ja millaisia puolestaan niitä ehkäisevät seikat erilaissa työyhteisöissä.

Tutkimuskysymykset ovat:

1) Millaista toimijuutta a) nuoret opettajat, b) koulutusalan yksityisyrittäjät ja c) sairaalassa työskentelevät hoitajat ja lääkärit tunnistavat, harjoittavat ja käyttävät omassa työssään?

2) Mitkä ovat yhtäältä tärkeimmät resurssitekijät ja toisaalta suurimmat rajoitteet toimijuudelle ja yhteistoiminnalliselle luovuudelle näiden ammattilaisten työyhteisöissä?

3) Miten toimijuus on yhteydessä työssä oppimiseen ja yhteistoiminnalliseen luovuuteen näiden ammattilaisten työssä? Tutkimus toteutetaan neljänä osahankkeena, joissa käytetään toisiaan täydentävinä tutkimusstrategioina 1) käsitteellistä ja teoreettista analyysiä, 2) pitkittäistutkimusta, jossa kerätään tietoa samoilta henkilöiltä (nuoret opettajat), joista on olemassa runsaasti aiemmin kerättyä tietoa heidän koulutuksensa ajalta ja 3) vertailevaa poikkileikkausasetelmaa tutkittavien ammattiryhmien vertailussa. Uutta tietoa kerätään avoimella dialogisella haastattelulla. Lisäksi hyödynnetään aiempien tutkimushankkeiden yhteydessä kerättyjä aineistoja. Subjektilähtöisen sosiokulttuurisen lähestymistavan viitekehyksessä käytetään aineistolähtöistä analyysitapaa. Verbaalisen aineiston analyysissä sovelletaan laadullista sisällön analyysiä ja temaattista analyysiä. Johtopäätösten teossa nojataan kuitenkin abduktiiviseen päättelyyn.

Tutkimus tuottaa innovatiivista teoretisointia työhön liittyvästä ammatillisesta toimijuudesta sekä subjektilähtöisestä sosiokulttuurisesta lähestymistavasta. Lisäksi se tuottaa tietoa, jonka pohjalta voidaan arvioida, miten erilaisissa työyhteisöissä (lähinnä koulussa ja sairaalassa) voidaan edistää toimijuutta ja yhteisöllistä luovuutta.

Professional identity in working-life communities 

The challenges, constraints and dilemmas encountered in learning, and in the construction of professional subjectivities in creative and human-centred work

With increased global economic competition, work organisations have undergone rapid and continuous changes. Workers’ professional identities have been threatened, as have their opportunities to learn at work. The changes have had a particularly profound effect on creative and human-centred work, inherent in which is the continual re-negotiation of professional identities.

The aim of this research project is to investigate how professional identities and subjectivities are negotiated and constructed in present-day working life communities in creative knowledge work and in human-centred work. We shall focus especially on those constraints and dilemmas which bring about conflicting conditions and which hinder the construction of professional identities. Professional learning will be analysed within the contexts of industrial design, research work, vocational education, health care, and teacher education. We shall pay particular attention to the constraints of gender and age.

The following research questions will be addressed:

1) How do work communities constrain or support subjects’ construction of professional identities in creative knowledge work and in human-centred work? 

2) How do subjects – especially subjects on the margin of the work community –negotiate their professional identities in relation to gender and age (or other factors impacting on marginalisation)?

3) What are the mediating processes in the negotiation/re-negotiation of subject’s identity positions in the community?

4) To what extent are subjects’ identifications with the community changed, and their personal and professional subjectivities promoted as a result of (i) an organisational change aimed at increasing collaboration across professional boundaries, and as a result of (ii) an empowerment program organised outside the work organisation?

The project will be carried out using complementary research strategies and a multi-method approach to data gathering and analysis. We shall apply the following methods: ethnographic, in-depth analyses of authentic work contexts, narrative biographical interviews with individuals and with groups of female and elderly workers, follow-up, with analyses of the consequences of organisational changes, and of the influence of an empowerment program.

In theoretical terms, our work is informed by a socio-cultural approach, by a community-of-practice metaphor, and by an understanding of identity as something that is dynamic, relational, and constantly re-negotiated in culturally constituted contexts. Our understanding of subject and subjectivity is informed by concepts within post-structural feminist discourse.

Ammatillinen identiteetti ja subjektius työyhteisöissä - Työssä oppimisen ja ammatillisen identiteetin rakentamisen haasteet, rajoitteet ja dilemmat luovassa tietotyössä ja ihmiskeskeisessä työssä

Tutkimushankkeen tarkoituksena on selvittää, miten ammatillinen identiteetti ja subjektius rakentuvat ajankohtaissa työelämän konteksteissa, lähinnä luovassa tietotyössä ja ihmiskeskeisessä työssä. Tutkimushankkeessa keskitytään työssä oppimisen ja ammatillisen identiteetin rakentamisen ajankohtaisiin haasteisiin, rajoitteisiin ja ongelmiin, jotka ovat esteenä identiteetin rakentamiselle ja työssä oppimiselle. Tarkastelun kohteena ovat teollinen suunnittelutyö, tutkimustyö, ammatillinen koulutus, terveydenhuolto ja opettajankoulutus. Erityisen huomion kohteena on se, miten työntekijöiden ikääntyminen ja sukupuoli rajoittavat osallisuutta työyhteisöissä.

Metodisina lähestymistapoina käytetään etnograafista osallistuvaa havainnointia, narratiivisia haastatteluja, survey-tutkimusta ja pitkäkestoista oppimisyhteisön seurantaa. Lisäksi tehdään ikääntyneiden ja sukupuoleltaan periferiassa olevien yksilö- ja ryhmähaastatteluja sekä organisatorisen muutosprosessin toimintatutkimuksellista analyysiä ja arvioivaa tapaustutkimusta. Teoreettisesti tutkimusprojekti kiinnittyy sosio-kulttuuriseen oppimis- ja työyhteisöjen tutkimustraditioon ja käytäntöyhteisöjen metaforaan. Identiteetti ymmärretään dynaamisena, suhteellisena ja jatkuvasti uudelleen neuvoteltavana kulttuurisesti määrittyvänä konstruktiona, henkilön muuttuvana käsityksenä omasta ammatillisesta subjektiudesta. Käsityksemme subjektiudesta rakentuu lähinnä post-strukturaalisen feministisen keskustelun pohjalle.

The Construction of Professional Identities through Participation in Small-Group-Based Learning Communities

The purpose of this research project is to investigate how professional identities are constructed in learning environments that are essentially based on a long-term small-group-based learning communities. The study will elaborate what kinds of social and emotional processes are involved as learners construct and participate in an intensive small-group-based learning community. It will be asked when and how such group processes become a source of learning, and when they might act as an obstacle for productive learning. Furthermore, it will analysed how the nature of the roles adopted in relation to different kinds of group activity impacts on learning outcomes.

Based on empirical evidence derived from a long-term, small-group-based learning communities in a university-level pre-service teacher education program, the study aims to address following questions:

 i)  What is the role of an intensive long-term small-group-based learning community in the promotion of subjects’ professional learning and identity?

ii)  How are professional identities negotiated through participation in such communities?

iii) How are the practices manifested in the tacit norms, rules and conventions of the learning communities negotiated through the agency of specific identities within the group?

iv) How do the group-level and individual level learning interact in a long-term, small-group-based community of learners?   

Subjects comprise four groups of students who are first, second, fourth and  fifth years’ students in the teacher education program. Participants' evaluations of their own learning outcomes (interviews, diaries), web-based discussions and videotaped group discussions will be used as the main sources of empirical evidence.

It will argued that the utilisation of social and emotional group-processes as a source of learning is of particular importance in professional domains, such as teaching and education, where social interaction skills and competencies of promoting collaborative learning are core competencies.

This project aims to redefine the concept of professional learning in a way which takes construction of and participation in a community as a starting point – but which also gives full recognition to the ways in which professional identities are promoted. The theoretical background of this project is derived from the socio-cultural and social theory of learning. In this project, learning is perceived in terms of participation in learning communities; but in addition, identity and subject are thematized in a novel way, as forming an essential constituent of a theory of professional learning.
